Eka Hospital management attempted to change the strategy for designing remuneration system and physician partnership patterns so that physicians as the main actors in medical service have high engagement to the hospi- tal. Objective: To analyse the correlation between remuneration system, physician partnership patterns and physicians en- gagement at Eka Hospital, and to analyse other related factor influencing physicians engagement to the Eka Hospital. Method: This study used a cross-sectional survey, supple- mented by qualitative data collection. Data were analysed us- ing correlation between remuneration system, physician part- nership patterns and physicians engagement.The instruments applied in this study were questionnaires concerning percep- tions of the remuneration system that have been tested for its validity and reliability, adopted from the Utrecht Work Engage- ment Scale. Result and discussion: The study showed that only 30% of physicians at Eka Hospital had strong engagement. Most phy- sicians with positive perception toward remuneration system had strong engagement to Eka Hospital. While those with low engagement also had negative perception toward the remu- neration system. Most physicians with strong engagement were part-time specialists. Likewise, those with weak en- gagement were also part-time specialists. Engagement was not only related to material or income they received but also other non-material forms of reward and recognition. There was a correlation between physicians engagement with work- ing location. BSD-City physicians had stronger engagement than Pekanbaru physicians. By specialization, non surgery physicians had higher engagement than surgery physicians. Another related factors to physician engagement were moti- vations of working at Eka Hospital, such complete facility to enable them to develop their skill and professionalism, and similar vision and mission with Eka Hospitals. Conclusion: There was no correlation between remunera- tion system and part time or full time physician engagement. Physician engagement was related to hospital perception sup- port like completeness of the facility and staff support, vision and mission of the hospitals and prospect for development of skills and professionalism. Key words: physicians engagement, remuneration, private hospital ABSTRAK Latar belakang: Keterlekatan spesialis terhadap RS dirasakan semakin penting akibat pertumbuhan dan perkembangan RS, serta persaingan yang semakin ketat. Pengelola Eka Hospital berupaya mengubah strategi merancang suatu sistem remune- rasi dan pola kemitraan agar spesialis sebagai pemeran utama pemberi layanan medis mempunyai keterlekatan yang tinggi. Tujuan: Menganalisis hubungan antara sistem remunerasi dan pola kemitraan yang diterapkan dengan keterlekatan spesialis di Eka Hospital dan faktor lain yang berhubungan dengan keterlekatan spesialis. Metode: Jenis penelitian ini adalah cross- sectional survey, didukung oleh pengumpulan data kualitatif. Analisis data kuan- titatif digunakan untuk mengukur korelasi antara sistem remu- nerasi, status kemitraan dokter spesialis dengan keterlekatan dokter spesialis. Instrumen menggunakan kuesioner mengenai persepsi terhadap sistem remunerasi yang telah teruji validitas dan reliabilitasnya serta diadaptasi dari instrumen keterlekatan dari Utrecht Work Engagement Scale. Hasil: Hasil penelitian menunjukkan bahwa jumlah dokter spe- sialis yang mempunyai keterlekatan kuat terhadap Eka Hos- pital hanya 30%. Sebagian besar dokter spesialis yang berper- sepsi baik mengenai sistem remunerasi mempunyai keterlekatan yang kuat pula terhadap Eka Hospital. Adapun dokter spesialis yang mempunyai keterlekatan lemah, sebagian besar berper- sepsi kurang baik mengenai sistem remunerasi. Sebagian besar dokter spesialis yang mempunyai keterlekatan kuat adalah dok- ter spesialis purna waktu, namun dokter spesialis yang mempu- nyai keterlekatan lemah juga sebagian besar dokter spesialis purna waktu. Keterlekatan tidak semata-mata karena material atau income yang diperoleh, tetapi juga adanya faktor penghar- gaan dan pengakuan dalam bentuk immaterial. Lokasi kerja berhubungan secara signifikan dengan keterlekatan spesialis. Spesialis yang bekerja di BSD City mempunyai keterlekatan yang lebih kuat. Berdasarkan spesialisasi, dokter spesialis yang berketerlekatan kuat sebagian besar spesialis non-bedah. Faktor lain yang berhubungan dengan keterlekatan spesialis dengan Eka Hospital adalah motivasi spesialis bergabung ke Eka Hospital, seperti kelengkapan fasilitas sehingga dapat mengembangkan keilmuannya, serta kesamaan visi dan misi spesialis dengan Eka Hospital. Kesimpulan: Keterlekatan spesialis terhadap rumah sakit tidak dipengaruhi sistem remunerasi dan pola kemitraan, namun dipengaruhi oleh persepsi dokter spesialis mengenai dukungan RS berupa kelengkapan fasilitias dan staf pendukung, visi misi rumah sakit, serta peluang karir.
